– A very complex question. Let's start from the very beginning. Speaking about the pyramid, Nail Ulfatovich, apparently, meant the creation of a vertical for the development of hockey in the Republic of Tatarstan. Of course, the academy must occupy a certain place in this vertical, in this pyramid. The top of this pyramid is, of course, the professional clubs of the republic. First of all, two clubs that play in the KHL. The base, the foundation of this pyramid, is hockey youth sports schools, of which there are about 32 in the Republic of Tatarstan. Today, the academy has absorbed three key youth sports schools in Tatarstan: “Neftyanik” Almetyevsk, “Ak Bars” Kazan and the promising youth sports school “Dynamo Kazan”.

Now we can distinguish three key areas of the academy’s work. Key area number one is work to improve the level of qualifications of coaching staff. This is one direction in the work of the academy.

The second direction is training young hockey players. A very large scale work is being done here. The main task now is to create a methodology for the work of children's trainers, practical manuals for children's trainers, on the basis of which they will subsequently build the entire training process throughout the season at all ages: from the age of five to graduates of the youth sports school, who in theory should move to the first stage of professional hockey, that is, up to 16-17 years old.

We also highlight areas of work with parents. Very important element In the preparation of hockey players, in the preparation of a young athlete are his parents. For some children, to a greater extent, for others, to a lesser extent, but one way or another, their parents accompany them almost the entire time the child plays hockey. The influence of parents cannot be underestimated. Unfortunately, very often we can observe situations where parents, unwittingly, cause certain harm to the child. Therefore, it is necessary to carry out educational work here.

Can you give an example of the negative influence of parents on future hockey players?

– Very often parents believe that if at an early age the child is given more additional training, then he will master more material. But it is necessary to understand that the child has a certain reserve of his body, and this reserve cannot be completely exhausted. He should not be given increased loads because he begins to develop inharmoniously. Moreover, it can harm his health. Therefore, basic things need to be explained to parents so that, you know, they do not, without meaning to, make gross mistakes that may subsequently affect the child’s development.

For example, there is such an aspect of physiology: if a child is overloaded, given a load that is prohibitive for him at an early age, this will affect the development of the thymus gland. And she is responsible, among other things, for the growth of the child. The child may simply stop growing a little. Hockey is a contact sport, quite tough, so parents, unwittingly, can slow down the child’s growth, which will subsequently affect his competitiveness in sports. professional hockey. This is the most common example. In addition, there are many examples when parents put undue pressure on the child and exert psychological pressure.

How is work with parents going?

– We already had experience when, having announced the creation of the academy, we held parent meetings with parents of students from the Ak Bars youth sports school at the Tatneft Arena, gathered about 700 people, talked about the academy, talked about the principles that the academy will follow in your work. We did the same thing in Almetyevsk, collecting approximately the same number of parents. This suggests that parents are very sensitive to the issue of raising their children. It is important to convey to parents our ideology, our philosophy, our principles in work.

Speaking about the second area of ​​activity - the creation of methodological manuals for working with hockey players, who became their authors and developers?

– We have a whole international group of developers. In our country, no methodological developments have been created over the past 25 years. No works have been written in this area. Therefore, now we have tried to accumulate practitioners working with children in our group of developers, methodologists and trainers.

The work is large-scale, large, and like any large-scale work it breaks down into stages. At the first stage, we create certain material, this material is agreed upon within the academy. When we have agreed on all the positions within the academy, we select an external working group made up of directors of the children's sports school, including the directors of the children's sports school "Ak Bars" and "Neftyanik" Almetyevsk, experienced trainers who can really watch, critically evaluate and give certain recommendations, doctors, physiologists who can give an assessment in terms of load permissibility.

In the summer, practical manuals on organizing the training process for coaches working with young children will be ready. With all this, we understand that the material that we create should not be some kind of inert aid; it should constantly change following technologies and new approaches.

About 4 months have passed since the establishment of the academy, what have you achieved?

– I believe that the key task that we have been able to accomplish during this time is the preparation and adoption of the philosophy of the system and style of hockey of the Republic of Tatarstan. The document is quite cumbersome, it answers first of all the question: what kind of hockey do we want to see in the Republic of Tatarstan, and in its entire vertical, starting from the base of children’s and youth hockey and up to the corresponding level professional clubs KHL. We describe the kind of hockey we want our professional clubs to play and how to achieve this. It becomes clear what kind of players the Youth Sports School, MHL and VHL clubs should train. A clear vertical is being built.

Could you give a summary of the essence of the document?

– In summary... Despite the fact that the document is currently still classified as “confidential”, but in summary, of course, we can say. Key question: we believe that the hockey system in the Republic of Tatarstan should become practically a closed-cycle system, the activities of which are aimed at raising a healthy younger generation with a minimum number of injuries received during hockey, and reproducing a quality reserve for professional clubs of the Republic of Tatarstan. We must prepare the ground for quality, well-trained players to appear in Tatarstan on a regular basis. Accordingly, we plan to structure the training process of the Youth Sports School in such a way as to preserve the element of creativity in children as much as possible.

What is creativity in hockey?

- I'll try to explain. In order to achieve a result in the form of a score on the scoreboard or a victory, you need to minimize the mistakes that players can make in childhood. The question is that the one who does nothing is not mistaken - this is the case. If a child subconsciously grows up with a feeling of anxiety about mistakes on the ice, that he will let the team down and may ultimately sit on the bench, this becomes a big psychological brake. He stops growing as a player. If at an early age we did not give the player, the child the opportunity to make mistakes and learn from his mistakes, then accordingly we did not give him the opportunity to develop and open up.

And here it is very important point We have now touched upon, in many respects, the question of philosophy. Now we are pursuing the following philosophy: in early ages, up to about 12 years old, we should not demand results from coaches and, accordingly, from children at any cost. At this age, in our firm belief, the score on the scoreboard does not reflect the quality of the coach’s work. If a coach is tasked with winning at any cost, he will not develop the team's players individually. He will try to ensure strict fulfillment of his requirements in order to minimize errors. And this is a path that does not lead to the development of the individuality of each player.

How, in this case, guided by the new philosophy, evaluate the work of a youth sports school coach?

– Working with early ages through technical skills. We must provide coaches with practical manuals that outline certain skills to be mastered for the season, and based on the results of the season, evaluate the level of mastery.

Surely, before creating the academy, you monitored not only the three schools under your jurisdiction, but you can also judge the general level of training of youth sports school coaches in Tatarstan.

– I’ll tell you honestly - they didn’t monitor it. We did not have such powers, but we roughly understood what the situation was in the country as a whole and, given the level of development of hockey in Tatarstan, we built some kind of correlation in our heads. Academy employees took part in the certification of municipal children's coaches. We've already talked to almost everyone. It can be stated that the average professional level decent enough.

Even in the regions?

– Even in the regions, they are quite decent in terms of their preparedness as hockey specialists. But a coach is in many ways a teacher who must additionally have certain skills and competencies. Talking about Russian coaches and coaches of the Republic of Tatarstan, in particular, we often see the picture that they are well prepared precisely as hockey specialists. Almost all of them have experience in professional clubs. They have the appropriate education, although, to be honest, when a person plays hockey professionally and at the same time studies at the Institute of Physical Education, this means that he does not receive knowledge. And now we really see this in practice.

Nevertheless, the level of our coaches as hockey specialists is quite high. There are a number of aspects in which we need to learn a little bit, I would say. It is necessary to pay attention to aspects of pedagogy, aspects of child psychology, aspects of physiology, and the development of leadership qualities. It happens that if the family is not complete, then the coach for the child is a model of the father. It is important that this coach is the right person as a person and can lay the right foundation for the development of children. Strictly speaking, all these aspects now require attention, and we will now be working on developing these competencies.

Before we go too far from the structure of the academy, let us clarify what budgets it is supported by?

– I’ll tell you right away that we are not budgetary organization, we are not financed from the municipal or regional budget. The founder of the Ak Bars Hockey Academy is 100 percent PJSC Tatneft. There are no other sources of funding.

At a meeting of the academy council in March of this year, Rashid Nurgaliev spoke about creating a transparent scheme for training hockey players. What is currently hindering its transparency?

– It’s very difficult to talk only about Tatarstan hockey players, because certain diseases are inherent in our entire society. And Tatarstan is no exception. Speaking about transparency, it is now difficult for me to comment on the words of Rashid Gumarovich; what he meant, it would be more correct to ask him. Again, let's find out in what context and what you mean by “transparency”: from the point of view of selecting players, from the point of view of organizing the training process or making personnel decisions?

I mean, from the moment a 4-year-old boy arrives at a youth sports school until the moment he is sold to foreign hockey clubs, what is obscured in the scheme?

– I wouldn’t want to go to a foreign one, I would like them to stay here with us. Our talents will be useful to us too. You know, I will say this, if there were no problems in the development of Russian and Tatarstan hockey, then there would be no need to create the Ak Bars Hockey Academy. Our main goals include three blocks of tasks: social tasks, economic tasks and sports tasks. We have been talking about solving sports problems all this time.

The tasks are social, no matter how banal or strange it may sound, we believe that one of the tasks is the popularization of hockey. Popularization in terms of the opportunity to start playing hockey for children from all social strata of the population. Of course, we have talented children who, for various reasons, do not yet have the opportunity to start playing hockey. Therefore, we are now developing certain solutions that will partially solve this problem.

What about the economic block?

– The economic block of tasks is primarily related to increasing the efficiency of the hockey industry. Systematic, high-quality training of reserves for professional clubs in the Republic of Tatarstan will improve economic efficiency. Pupils of Tatarstan hockey must annually replenish professional teams republics, and ideally, some players can be brought to the transfer market and generate a certain income. Thus increasing economic efficiency in work.

At the same meeting of the academy council, the legislative restriction on the transfer of hockey players to foreign clubs was also discussed. Do you consider such measures justified?

– I am not a supporter of prohibitive measures. Any young and ambitious athlete who wants to grow will look for the best opportunity for his professional growth. In order to solve the problem, it is necessary to create conditions. We can create them in the Republic of Tatarstan. In fact, we have an amazing infrastructure. It is clear that infrastructure itself does not reproduce hockey players. That is why we now need to pay more attention to the coaching staff. Unfortunately, prohibitive measures will not solve the problem. We are now in a completely different world, and closing borders is simply unrealistic.

Where do our young Tatarstan players go in most cases?

– Very often players leave for North American leagues. They believe that there they will develop more dynamically and more correctly. We must pay tribute, the players are partly right. At the youth hockey level, the North American CHL is still the strongest league in the world in recruiting players with a very busy schedule of games during the season. Which, of course, is also not always right for the development of a young player: he does not have time for the training process. But in North America the approach is different. Guys go there believing that if they start playing at the North American youth hockey level earlier, their chances of getting into the NHL will increase.

Isn't that right?

- Not always. And I will even say this: if a young player comes to North America in the hope that he will now play here for a year, and then begin to progress and be selected in the draft by one of the NHL clubs, more often than not he is mistaken in his expectations. Most often happens in the following way: a young player arrived, played for a year, then either he stayed in junior hockey or returned. There is a league in North America that is considered second only to the NHL - the AHL. If a player ends up in the AHL and stays there, then he has virtually no chance of getting into the NHL. This is what happens very often.

In fact, there are only a few players who follow the path that they initially planned for themselves. Therefore, of course, parents and young children who make this kind of decision need to weigh the pros and cons. Weigh it very clearly. Once in the AHL, these guys then can’t always even get into KHL clubs. It turns out that they are in a kind of limbo. This is the picture that exists.

Would it be easier for such guys in Russia, in Tatarstan?

– Now in Tatarstan we must change a number of approaches within a certain period of time. This will lead to the creation of greater opportunities for the development of a young player who wants to become a professional and reach the level of top NHL or KHL clubs. I think young guys should think about it now.

Your predictions: when will our players stop being interested in North American leagues and clubs?

– At the moment when the KHL becomes equal to the NHL in terms of audience interest and TV companies’ interest in broadcasts. We must not forget that the NHL is a big business with an income of about $4 billion a year, unlike the KHL so far. When we can get closer to the NHL in terms of economic indicators, then the players will stop looking towards North America.
